Everyone keeps saying that freshers are not getting jobs. I want to push back on that. B-school placements in 2026 are at record levels. For XLRI, MDI, SPJIMR, TISS, and IMT Ghaziabad, the average packages are up. Median packages up. More recruiters are showing up, not fewer. Consulting and financial services are back in full force. BFSI and fintech are seeing a rebound. Internship to PPO pipelines are stronger than ever. Last week I posted about India's top IT firms, TCS, Infosys, Wipro, Cognizant, Tech Mahindra, are cutting lateral hiring at the mid-tier level while doubling down on fresher intake. So, where is this narrative coming from that jobs are disappearing? A handful of high profile layoffs. A few tech companies pulling back. And because those stories travel fast, we start believing that it is the whole picture. It is not. The picture is more nuanced than that. What is changing is not the number of jobs. What is changing is what gets you those jobs. Domain focus is in. Recruiters know exactly what they want, and they are willing to pay well for it. That is actually good news if you are a student willing to build real skills. The opportunity is there. It has always been there. But the era of getting placed just because you have a degree from a good college and can clear an aptitude test is fading. What replaces it is someone who has thought deeply about a domain, built something, solved something, and shown curiosity beyond the classroom. The market is not closed. It is just more honest now. Try to network your way to the roles that you want the most. • Speak the workflow. Learn enough product or ops to redesign a real process with AI. • Go deeper if you love the science. Here’s what I’m watching closely in the global tech industry: Global IT spend is projected to hit $5.6T in 2025, driven by GenAI, cloud, and software. - 81% of HR leaders say their talent pipeline can’t keep pace. - Junior talent is leaving faster than it’s entering, especially in engineering, data, and DevOps. - Women in tech remain underrepresented and underserved when it comes to promotion and reskilling. - Multi-agentic AI is already here. And 50% of executives expect autonomous deployments in 24 months. At the same time, companies are doubling down on automation and efficiency but their talent strategy hasn’t caught up. What we’re seeing across the field: - Fewer meaningful onramps for early-career professionals - Higher attrition among employees in years 1–2 - Persistent gaps in support and progression for women and underrepresented groups - A rising need to retrain teams for AI orchestration, governance, and human-machine collaboration These stats and facts are just evidence that we need to rewire how we think about workforce agility, skill development, and leadership design right now. We’re only a few months into 2025, but after interviewing over 300 candidates across the U.S. and Colombia, some clear trends are shaping the job market. One thing is certain .... AI proficiency is no longer optional. Candidates who know how to leverage AI to optimize their work are standing out, while those who resist it are falling behind. But technical skills alone aren’t enough. The candidates who leave the biggest impression are the ones who ask smart, strategic questions about the company’s challenges and vision, not just salary and benefits. Speed is also a game-changer. I’ve seen top candidates receive multiple offers within days, and companies that take too long to make a decision lose great talent to faster competitors. On the flip side, candidates who hesitate or don’t follow up miss out on incredible opportunities. And here’s something that hasn’t changed... soft skills still win the race. Artificial Intelligence (AI) is flipping the hiring script for freshers in the IT sector, Tanya Pandey reports for The Economic Times. How? The share of entry-level hiring in the sector has fallen to around 15% in 2025 from 28% in 2024. Fresher intake, has dropped sharply from around 380,000 in 2021–22 to 95,000 in 2023–24, before recovering modestly to about 120,000 openings in 2024–25, according to staffing firms. Why? This is because IT firms are getting bullish on AI, cloud, cybersecurity, and automation-focused roles, and therefore, naturally, repetitive coding, testing, and basic helpdesk roles are the most at risk. Emerging technology roles now account for nearly 52% of hiring demand, and are expected to touch 60% by the end of 2026, indicating a broader shift away from the campus-led pyramid hiring model, noted experts. One can already see this playing out at the top. Tata Consultancy Services (TCS), which once hired 50,000 freshers annually, has cut that number in half. But there is a silver lining. While overall hiring is down, pay for specialised roles is soaring. At Infosys, freshers in AI and digital niches can earn up to ₹21 lakh as the company tries to keep pace with startups and global tech hubs. The pressure is also coming from clients. “Enterprises are increasing AI funding, but cost optimisation pressures remain strong,” says Biswajit Maity, Senior Principal Analyst at Gartner. Your college syllabus is preparing you for IT jobs that won't exist by the time you graduate. And the ones that will? Nobody's teaching you those. TCS, Infosys, Wipro, HCLTech and others are set to hire 82,000 graduates in FY26. The seats are there. But the profiles filling those seats look nothing like what most freshers are preparing for right now. Here's what's actually happening: Profiles getting cut: ✖️ Manual testing roles: largely automated now ✖️ Legacy support and maintenance engineers ✖️ Basic data entry and BPO-adjacent IT roles ✖️ Mid-level roles built entirely on outdated frameworks Projections indicate 400,000 to 500,000 mid-career roles may be restructured or phased out by 2028, particularly in legacy delivery functions. Profiles getting hired right now: ✔️ AI/ML engineers: Even at fresher level, basic Python + model exposure is enough to stand out. ✔️ Cloud-native developers: AWS, Azure, GCP certifications are being treated like degrees now. ✔️ Cybersecurity analysts: India faces a 25 to 30% shortage of mid-to-senior cybersecurity specialists, so entry-level demand is exploding. ✔️ Data engineers: Not data analysts but engineers who can build pipelines, not just read dashboards. ✔️ Platform and DevOps engineers: Cloud technologies could account for 8% of India's GDP by 2026, and companies need people who can build on that infrastructure. Here are some hidden opportunities to apply for that 90% of candidates aren’t aware about: ✔️ GCCs: India's GCC ecosystem is expected to employ 25 lakh professionals by 2030 and they're already hiring freshers with the right skill stack. Goldman Sachs, JPMorgan, Wells Fargo, Apple, Google, and Boeing all run large GCC operations in India and actively hire fresher AI, cloud, and cybersecurity profiles directly, often at packages that beat traditional IT giants. ✔️ AI and deep-tech startups: India secured $4.8 billion in tech investments in H1 2025 alone. Companies like Sarvam AI, Krutrim, and Neysa are building India-first AI infrastructure and hiring junior engineers with Python, ML, and cloud basics. These aren't household names yet. That's exactly why the competition to get in is still low. ✔️ Tier-2 city tech clusters: Karnataka's Silicon Beach alone is targeting 5,000 IT hires in FY2025-26, with 60 to 70% of roles reserved for fresh graduates and barely anyone from the metro crowd is even looking there. The market isn't shrinking. It's shifting fast. And the fresher who learns this in April 2026 has a very different FY26 than the one who figures it out in December. Data are beginning to show that entry-level workers are being replaced by AI. There is, however, a clear path forward for junior workers feeling the pinch! Read on: THE EMPLOYMENT LANDSCAPE • US job creation has slowed dramatically (from 158K in April to just 22K in August). • At the aggregate level, the share of AI-vulnerable white-collar jobs has remained stable since ChatGPT's launch. • However, company-level data reveals a more concerning pattern beneath the surface. THE RESEARCH • Stanford University study of 25+ million workers found employment for workers aged 22-25 in AI-exposed occupations *declined* 13% since late 2022, while older colleagues in the same roles saw 6-9% growth. • Harvard University researchers analyzed 200M job postings and found firms adopting AI ("AI integrators") experienced 7.7% steeper declines in junior-level hiring compared to non-adopters. Mid-tier university graduates were hit hardest... companies kept top-tier talent for specialist skills and bottom-tier for cost efficiency. • Software developers aged 22-25 saw nearly 20% employment drop from late 2022 to July 2025. REAL-WORLD IMPACT • Entry-level tasks like debugging code, document review and research are most susceptible to AI automation. Why? AI is trained on written knowledge (the kind taught at universities), but lacks the tacit knowledge older workers gain through experience. • As an example of the implications of this, Goldman Sachs and Morgan Stanley are considering cutting junior analyst hires by up to two-thirds. BOTTOM LINE No jobs apocalypse in aggregate data, but measurable effects on entry-level hiring patterns worth monitoring. SO WHAT CAN YOU DO? Entry-level workers WITH AI skills saw salaries rise 12% from 2024-2025, creating a bifurcated market. Three strategies: 1. Become proficient with AI tools yourself 2. Specialize in areas requiring deep expertise (focusing on skills that complement AI rather than compete with it) 3. Entry-level hiring was under real strain in 2025. And it’s another copy + paste for 2026. And it’s not just because of economic pressure. It’s because AI has fundamentally changed the signals employers rely on to evaluate early-career talent. Resumes, GPAs, and cover letters—once considered reliable indicators—are now easily generated, optimized, and polished by AI. Automated screening tools are flooded with applications that look impressive on paper but reveal very little about real capability. Recruiters are left sorting through volume instead of insight, and too often, real potential gets filtered out before it ever has a chance to be seen. We see this firsthand at YUPRO Placement. Employers tell us they’re not looking for perfection or polish. They want clarity. They want to understand what someone can actually do and how ready they are to contribute. At the same time, early-career talent is asking for something just as important: meaningful pathways to build experience, demonstrate skills, and gain confidence in real work environments. No entry level jobs means no talent pipeline. That’s not innovation. That’s collapse. Matteo Cellini’s latest piece is essential reading for People Analytics leaders. It’s not just about AI replacing work. It’s about what happens when the foundation of talent development erodes. Entry level roles are vanishing just as AI reshapes what skills matter most. Here are 5 urgent signals leaders need to act on: 1. Graduate unemployment is rising fast. 5.3% unemployment for grads aged 22 to 27. The smallest gap between degree holders and non-degree holders in decades. Hiring for entry-level roles is down 23% since March 2020. 2. AI is accelerating job market bifurcation. Traditional graduate pathways like tech and finance are shrinking. Postings for software dev roles are down 32% from pre-pandemic levels. AI-led productivity gains are not being reinvested into new talent. 3. Companies are cutting roles instead of redesigning them. Few are creating “AI Augmenter” or “Human-AI interface” entry roles. Most are hiring experienced orchestrators and bypassing juniors. The long-term impact will be a senior talent cliff. 4. Skills-first hiring is still a talking point, not a reality. Job postings requiring degrees are down, but assessments and upskilling programs lag. Entry-level candidates face high rejection rates even with portfolios and certifications. The “Proof of Work” gap is growing. 5. There’s no pipeline for future AI leaders. Without apprenticeships, AI academies, or guided rotations, talent stagnates. Younger professionals aren’t being trained to lead or orchestrate AI systems. Long-term competitiveness is at risk. This is where People Analytics must lead. Track early career outcomes.
