Dear Mortgage Industry, Recruiting top producers by non-producers is dying in this industry. Some still have not accepted it. Self-made, self-generated originators are finally seeing what many learned the hard way over decades. Non-producers are being slapped with reality. When your success depends on someone else’s production, reality eventually shows up on the balance sheet. Rhetoric, incentives, half-truths, and shiny promises only work for so long. Facts and math always surface. When managers or owners do not produce, the cost of that structure is paid by the top originators carrying the weight. What makes this even more unbelievable is that it's all based on a commodity that lenders deny (Fannie Mae, Freddie Mac, Ginnie Mae, and investors). Hint: These agencies and investors do exist and control every lender in the United States (including any random one you choose to work for)- and your company is simply a manipulation engine to motivate you to steer them for margin. There is a better path through competition. A much better path. The future belongs to originators who demand the best products, the best pricing, and true conversion without artificial limitations. Leaders who still self-produce do not rely on others for income. They share operational costs, build efficient systems, and win together. Their incentives align with consumers because they are still in the market originating loans today. Originators who rely on purchased leads or manufactured demand will always be recruitable by call centers, online lenders, builder lenders, and high-margin models trying to survive. That revolving door has never been sustainable, and history has repeatedly proven it. If you're self-made, don't continue to work in entry-level positions, as many do today. Originators, never take direction from someone who is financially motivated to shape your beliefs. Follow math. Follow facts. Align with people who value your reputation and want to succeed alongside you, not off of you. Reverse recruiting is how you find the right place to finish your career. Look at the data. Evaluate the structure. Sell yourself into the best environment possible. Facts do not have feelings, and math does not have emotion. Your clients will thank you.
